"We're getting out-paid"

The symptom is real. The cause is usually somewhere else.

You keep losing your best reps. The exit interviews say money, and a competitor's offer is on the table every time. It looks like a comp problem. It may actually be a leadership problem: no growth path, no coaching, low performers tolerated, a manager who never lets go. People leave the manager, not the money.

What you think it is

I keep losing my best reps. I think we're getting out-paid by the competition.

So you take the exit interview at its word and raise the comp band. Then the next offer comes in a little higher, and you do it again. You're bidding against a number that was never the real reason.

What it usually is

A hypothesis to test, not an indictment on you or the team.

Pay is a Motivation lever, and you're pulling it. But behavior runs on three legs: Capability, Opportunity, and Motivation. The one usually missing here is Opportunity, the enabling environment: coaching, a growth path, standards that get held, room to operate. That's the leadership side. A capable, motivated rep still walks when the environment is a manager who doesn't develop them, tolerates the low performers sitting next to them, and manages every move. Money becomes the clean thing to say on the way out. You may be aimed at the wrong leg.

How to tell

For your last three regretted departures, who was their manager? Would they have stayed at the same pay under a manager actively developing them?

The move

Stop bidding against the comp band. Review the exits and assess before you solve, honestly: is it leadership, is it culture, is it pay. Then do the leader's actual job, building the next level of leader: a real growth path, real coaching, and standards you hold so your best people aren't carrying the ones you tolerate. If you are looking for leadership, start with a mirror.
